高校辅导员作为高校的一线思想政治工作者,个人胜任力素质对大学生的培养至关重要。辅导员队伍建设的一个核心问题是要确定当前形势下高校辅导员应具备哪些胜任力素质,另一个问题是辅导员胜任力素质应该如何被测量出来。研究高校辅导员胜任力素质模型,提升高校辅导员的胜任力素质,对提高辅导员队伍建设和促进大学生的健康发展有重要的现实意义。
本研究首先运用文献分析法、职位分析法、案例分析法整理出51项高校辅导员胜任力素质,在此基础上编制了《高校辅导员胜任力素质调查问卷》,在5所不同类型的大学进行抽样调查,并用SPSS17.0对回收的数据进行探索性因子分析,得出高校辅导员胜任力素质模型分为5个维度:专业知识、职业素质、专业技能、行为制约、自我提升。其次,依据探索性因子分析的结果,构建了高校辅导员胜任力素质模型,在第二次抽样调查的基础上,采用Amos17.0对高校辅导员胜任力素质的多因素斜交模型进行了验证性分析,结果表明调查问卷数据与模型拟合良好,证明了所构建模型的合理性。最后,依据高校辅导员胜任力素质模型,提出了建立在模型基础上的辅导员招聘及培训方法。
通过本研究,探讨了影响高校辅导员胜任力素质的因素,利用各个维度对胜任力素质的影响大小,提出了基于胜任力素质模型的高校辅导员招聘及培训方法,以达到提高辅导员胜任力素质的目的。

As the front line workers in the university students’ ideological and political education, personal competence of college counselors is vitally important to students. A core problem of the construction of college counselors’ team is to explore which kind of competency is related to the college counselor in the current situation, and how this competencies should be measured. Study on college counselor competency model, and enhance the college counselors’ competency, is very important to accelerate the counselors’ team construction and promote the healthy development of college students.
Firstly,this paper discussed the theory of competency model,by means of literature analysis and job analysis, case analysis,sorted out 51 factors related to college counselor competency model, based on this, compiled a "college counselors’ competency questionnaire", sampling survey was conducted in 5 different types of college, then dealed with the recovery of data through exploratory factor analysis by SPSS17.0, found the college counselor competency model is divided into 5 dimensions: professional knowledge, occupation quality, professional skills, behavior control and self promotion. Secondly, according to the results of the exploratory factor analysis, constructed the college counselor competency model, and then a second sample survey is conducted in order to make a confirmatory factor analysis by Amos17.0.The results showed that the questionnaire data fit the model very well. Lastly, put forward the counselor recruitment and training method based on the model.
This research explored the influence factors of college counselors’ competency and combined the importance of different dimensions to put forward some suggestions on the recruitment and training of college counselor in order to improve the competence of them.
