航空制造业是当今世界制造业中最具代表性的高技术产业之一,是一个国家科技和工业发展水平的体现。高新技术人才优势是航空制造业发展的主要决定因素,《中国制造2025》和《“十三五”规划纲要》都将航空产业列入重点发展领域,将“人才为本”列为战略方针的重要内容。我国航空制造企业是高新技术人才集聚的工作场所,因此,建立健全科学合理的用人机制,研究航空制造业员工契合度,创造员工忠于职守的环境,实现员工职业发展与企业使命相一致,对提升航空制造类企业综合竞争力,发挥航空制造业的人才优势具有十分重要的意义。 本文以契合理论为出发点,研究、整合契合度的内容与维度,结合航空制造类企业的特点,以价值观契合、能力契合、需求契合为研究维度,涵盖了员工契合度四大方面的内容,即职业契合、工作契合、组织契合、团队契合,运用德尔菲法建立了航空制造类企业的员工契合度评价指标体系。为了使评价结果更为客观,本文引入三角模糊数,进一步运用模糊网络分析法(F-ANP)建立了员工契合度评价模型。然后,针对中航F子公司的员工契合度进行了评价分析,进而验证了模型的可行性和可操作性。最后,结合实证给出了员工契合度的改善建议。 本文还以改进提升员工契合度为目的,评价模型可以用于航空制造类企业的员工契合度的纵向比较,既可以对企业每季度的员工契合度进行评价,然后根据结果进行改善,之后每一季度重新评估与之进行比较;也可用于横向比较,本模型适用于不同部门之间的员工契合度评价,因此,可以通过对比,判断出各部门综合能力的水平,从而有针对性地要求其改善。另外,在航空制造类企业中,成立像QC小组等攻关团队时,可以应用此模型评估个人与团队整体的契合度。员工契合度的纵向和横向可比较性也体现了本评价模型的全方位与多样化。

Aviation manufacturing industry is one of the most representative high-tech industries in the world manufacturing industry. It is a manifestation of the development level of national science and technology. High-tech talent advantage is the main determinant of the development of aviation manufacturing, "China made 2025" and "13th Five-Year Plan" both expressed that The aviation industry is in the key development area, "talent-based" as a strategic policy of the important content. China's aviation manufacturing enterprises are high-tech talent gathering of the workplace, therefore, establish and improve the scientific and rational employment mechanism. Study on the aviation industry workforce engagement, to create employee loyalty, to develop employee occupation consistent with the corporate mission, to enhance the comprehensive competitiveness of aviation manufacturing enterprises, has a very important significance to play the aviation industry talent advantage. Based on fit theory as the starting point, this paper analyzed the integration of the fit dimension of the content, combined with the characteristics of the aviation manufacturing industry, the system is based on the concept of values fit, ability fit, demand fit, covers four aspects of workforce engagement: Person-Vocation fit, Person-job fit, Person-Organization fit, Person-Group fit. Workforce engagement evaluation index system was established by applying the Delphi method, in order to make the evaluation results more objective, the evaluation model of workforce engagement is established by using fuzzy analytic network process (F-ANP). Then, the workforce engagement of China Aviation Forstar S&T Co., Ltd was evaluated, and the feasibility and operability of the model was verified. Finally, the improvement suggestion is given in combination with the empirical evidence. This article also aims to improve workforce engagement. This evaluation model can be used for the longitudinal comparison of workforce engagement under the background of aviation manufacturing industry, it can be used to evaluate the workforce engagement of each quarter, and then, according to the results to improve after comparing to re-evaluate every quarter. It can also be used for horizontal comparison, the model is applicable to different department workforce engagement evaluation, therefore, by contrast, judge the department comprehensive level, thus targeted to improve. In the enterprise under the background of aviation manufacturing industry, set up the team for tackling key problems, such as the QC team, can be applied this model to assess individual and team's workforce engagement. Workforce engagement’s longitudinal and transverse comparability can also reflect this evaluation model of comprehensive and diversified.
