世界经济不断变化并且伴随着越来越强的竞争局面,所以如今质量已成为企业立足的核心要素。企业如果想在质量方面不断的改进完善,得到提升,那么需要号召全体成员的充分参与,员工在参与组织过程活动的同时会产生角色压力。组织应该考虑实施全面质量管理时对员工角色压力的影响,这种影响关系研究在国内外研究中中较为少见。
本文之核心是揭示全面质量管理措施是否可以作为降低员工角色压力的途径。通过对相关文献、理论研究的归纳和分析,本文提炼出一个TQM与员工角色压力之间的关系结构模型。依此编写了调研问卷,并提出合理的假设,通过实地调研收集数据,本次调研共向188家企业发放了250份问卷,回收224份,回收率为89.6%,其中有效问卷212份,有效率为94.6%。最后利用SPSS和AMOS统计分析软件对数据进行分析,得到实证研究结论。
结果表明组织实施全面质量管理时,全面质量管理各构成要素对员工角色压力各构成要素的影响关系不一致。其中,全面质量管理中的过程管理对角色压力有显著的负向影响,即可以降低员工角色压力;而战略规划和顾客与市场对角色压力有显著的正向影响,即可以增强员工角色压力。所以组织应考虑两者各构成要素的具体影响关系,从而可以有效降低员工角色压力,激发员工工作热情,调动员工工作积极性,提高员工工作效率,达到共赢的效果。

The world economy is constantly changing and with more and more competitive situation, so now the quality has become the core elements of the enterprise based on. If enterprises want to gain more continous improvement of the quality, then need to call for full participation of all members, employees participate in the process of organizational activities will produce the role of pressure. The organization should consider the effect of total quality management on employee role stress, which is seldom seen in domestic and foreign research.
The core of this paper is to reveal whether the total quality management measures can be used as a way to reduce employees' role stress. Through induction and analysis of the relevant literature, theory research, this paper made a conceptual model of the relationship between TQM and employees' role stress. On the basis of design the questionnaire, this paper puts forward the reasonable hypothesis, through on-the-spot investigation to collect data from 188 companies paid out 250 questionnaires, recycling of 224, recovery rate was 89.6%, of which 212 valid questionnaires, effective rate was 94.6%. Then use the SPSS and AMOS statistical analysis software to analyze data in order to obtain the empirical research conclusion.
Results show that to organize the implementation of total quality management, the influence of the relationship between the various elements of total quality management and the employees' role stress elements are inconsistent. Among them, the total quality management in process management has a significant negative effect on role stress, which can reduce the employees' role stress; Strategic planning and customer and market have significant positive effects on role stress, which can enhance employees' role stress. So the organization should consider the specific impact of the relationship between TQM and role stress, which can effectively reduce the employees' role stress and stimulate staff's work enthusiasm, arouse the enthusiasm of staff, and enhances the working efficiency of the staff, achieve win-win effect.
