矿工不安全行为是造成煤矿生产事故频发的主要原因。要想从根本上改善矿工不安全行为,最好的措施是使矿工真正认同安全观念,主动依靠自我控制自我管理来规避不安全行为,实现安全内化。针对煤矿工人安全内化的形成机理及其内化效应的溢出机理进行如下分析研究。
(1)应用扎根理论质性研究方法对矿工安全内化的形成过程进行了探索性分析,提出了矿工安全内化的概念框架,将矿工安全内化界定为煤炭企业通过安全管理措施,提升矿工的安全认知及安全技能,培养矿工对安全的心理认同感,进而实现在工作中主动追求自主安全的一个过程。该过程的形成会受组织安全管理因素和组织支持因素的制约。
(2)从个体认知角度出发,构建了“组织支持调节下组织安全管理强度感知-矿工安全认同-矿工自主安全行为”的矿工安全内化形成机理模型。提出了包含主效应、中介效应、调节效应及有中介的调节在内的关系假设,并对假设进行了实证检验。分析结果表明组织安全管理强度与矿工自主安全行为显著正相关;矿工安全认同在组织安全管理强度和矿工自主安全行为之间起着部分中介作用;组织支持对矿工安全内化的形成过程起到两阶段调节作用。
(3)基于内化理论分析揭示了安全内化的溢出效应,提出了安全内化溢出的内涵及其特征。将安全内化溢出效应界定为组织内的其他矿工及组织自身从主动安全型矿工的行为中获得的额外收益,该收益能给其他矿工及组织的安全生产行为带来积极影响,其溢出过程具有接触性、传播性、阶段性、存在扩散平台及溢出效果多重性等特征。
(4)基于SIRS传染病模型,结合煤矿安全内化机理,确定了安全内化溢出的主体,分析了安全内化的溢出特征,建立了矿工安全内化溢出数学模型,并对模型进行数值仿真分析,探讨了安全内化溢出演变中各主体的相互转化关系,给出了矿工安全内化溢出的机理特征。结果表明安全内化溢出过程中主体初始群体分布对安全内化溢出的时间有明显的影响;组织整体的安全形势对矿工安全内化溢出的结果有显著影响;安全内化溢出模型中各主体间的转化参数对安全内化溢出效果的作用程度不同;安全赞成者和安全抵触者的转化情况对安全内化的溢出效果具有主要影响。在此基础上,确定了各主体在安全内化溢出过程中溢出效应的敏感性,提出了管理启示。

Frequent accidents in coal mine production are mainly due to the unsafe behavior of miners. In order to improve the unsafe behavior of miners fundamentally, the best measure is to make miners truly identify with the sense of safety and actively depend on their own work behavior to avoid unsafe behavior, which would realize the safety internalization of miners. Based on these evidences, the objective of this thesis is to investigate the formation of safety internalization of the miners and the overflow mechanism of the safety internalization.
(1) The formation process of the safety internalization of miners is investigated by using the grounded theory. The conceptual framework of safety internalization is proposed. The safety internalization of miners is defined as a process of seeking autonomous security, in which the coal enterprises improve the safety awareness and safety skills of miners through safety management measures and promotes the miners to identify with safety psychologically. The process is due to the interaction of the behaviors of the organizations and employees. The internalization results would be constrained by organizational safety behavior and organizational support factors.
(2) The model of the formation mechanism of safety internalization of miners is constructed, which defines the relationship of the “perception of safety management strength- safety identity of miners - autonomous safety behavior of miners under the regulation of organizational support". The hypothesis of the relationship of the main effect, mesomeric effect, mediating effect and intermediary is proposed. The empirical tests of the hypothesis are conducted. The hypothesis is tested empirically. The results indicate that the perception of safety management and autonomous safety behavior of miners are positive correlation. Miners’ safety identity plays a part of intermediary role between organizational safety management strength and miners' autonomous safety behavior. The organizational support plays a two-stage regulatory role in the formation process of the safety internalization of miners.
(3) The overflow effect of the safety internalization is revealed based on the internalization theory. The connotation and characteristics of the overflow of the safety are proposed. The overflow effect of the safety internalization shows that the organization itself and other employees in the organization gain additional benefits from the behavior of active safety employees, which can bring positive impact on the safety production behavior of other employees and organizations. The diffusion effect of the safety internalization has the characteristics of contact, dissemination, stage, existence of diffusion platform and multiplicity of diffusion effect.
(4) The spread subjects of the overflow of safety internalization are determined based on the SIRS epidemic model. The characteristics of the subjects and the overflow of safety internalization are analyzed. The overflow mathematical model of the safety internalization is established. The numerical simulation analysis of the model is conducted. The transformation relationship among the subjects in the evolution of safety internalization is studied. The mechanism of the overflow of safety internalization is given. The results show that the initial distribution of the subjects has a significant effect on the overflow time of safety internalization. The overall safety situation of the organization has a significant impact on the diffusion results of safety internalization. The transformation parameters of the subjects have the different effect on overflow effect of safety nternalization. The transformation between the approvers and contradictors has the most significant influence. On this basis, the sensitivity of the overflow effect in the process of safety internalization is determined. The management measures of safety internalization of coal enterprises are suggested.
