随着经济发展的全球化和市场竞争的全面展开,人才越来越成为企业竞争力的核心因素,人才流失会造成企业核心竞争力的下降甚至丧失。特别是高新技术企业,对人才的依赖更加明显,人才流失会直接影响到企业生存与发展。因此,如何减少人才流失,是高新技术企业迫切需要解决的问题之一。    本文在相关文献与研究的基础上,采用调查与实例分析相结合的方法,对山东半岛地区高新技术企业人才流失原因及对策进行了研究。首先,对山东半岛地区高新技术企业人才流失的现状进行调查,从企业因素、个人因素和社会环境因素三个方面分析了人才高流失率的原因,验证了工作满意度、人才的需求特征和人才流失的相关性;然后,从员工职业发展平台、企业人性化管理模式和绩效考核制度等角度入手,建立了山东半岛地区高新技术企业预防人才流失的模型;最后,提出了预防山东半岛高新技术企业人才流失的对策,即:企业实现平等民主的人性化管理模式;构建科学公平的激励体系;设计合理的职业发展规划。这一对策的提出,有利于企业尽早采取措施,减少人才主动离职率,保持企业经营管理稳定性,避免因员工离职而影响企业经营业绩,给山东半岛地区高新技术企业在用人与留人方面提供了参考。

With the globalization of economic development and market competition, talent has increasingly become the core factor of competitiveness of enterprises, the brain drain will cause the decrease of core competitiveness of enterprises and even the loss of. Especially the high-tech enterprises, rely on the talent is more obvious, the brain drain will directly affect the survival and development of enterprises. Therefore, how to reduce the loss of talented people, is one of the high-tech enterprises urgently need to solve the problem.    Based on the relevant literature and Research on the investigation and analysis, methods and examples of a combination of talent, the high-tech enterprises in Shandong peninsula area loss reasons and Countermeasures . First, a survey of the brain drain in high-tech enterprises in Shandong Peninsula, analyzed the reason of talent high attrition rate from three aspects of enterprises factors, personal factors and social environmental factors, verify the relevant demand characteristics and job satisfaction, the loss of talent; then, from the point of view of employee occupation development platform, humanistic management mode and performance appraisal system, establish the high-tech enterprise of Shandong peninsula area to prevent brain drain model; finally, puts forward the prevention countermeasures, Shandong Peninsula high-tech enterprise talents loss is: enterprises to achieve democracy and equality in human management mode; to construct a scientific incentive system; occupation development planning and design reasonable. Put forward the countermeasures, help enterprises to take measures as soon as possible, reduce the personnel turnover rate, to keep the enterprise management stability, to avoid affecting business performance for employee turnover, to high-tech enterprises in Shandong Peninsula in the use and to provide reference.
